Case Study: Developing leadership and culture that combines old and new generation(s) to drive the energy transition
How can we evolve a common leadership culture from teams with very different orientations to risk, reward and purpose?
The change we needed
The newly-appointed CEO of a power company brought us in to develop his management team during its first year, building their collective capabilities and commitments to support their strategy for growth and leadership in the energy transition and working with them to define and realise a set of values that could speak to their unique model, diverse heritage and ambition for the future.
The tension or dilemma
The company was formed from a patchwork of organisational cultures: a collection of power stations acquired at different times and from different sources and a trading team with strong ties to the parent company from which they’d spun off. The company’s model depended on innovating the dynamic between the trading teams and site operators, but the teams initially felt they had fundamentally different orientations to risk, reward and purpose.
The outcomes
With our support, the management and leadership teams have strengthened its feedback culture and ways of working and worked with employees to develop and roll out the company’s first-ever set of values.
The inspiration
Our top team coaching and organisational development practices combine popular frameworks like Lencioni’s dysfunctions of a team and radical candour with systems change-informed tools such as Bill Sharpe’s Three Horizons and Prosocial leadership.
The intervention
We designed a 5-module programme for the top team that was tailored to their strategy process and centred around psychological flexibility, systems sensing, and collaborative generation, incorporating deep listening, feedback and triggers, personality assessment, and Lencioni’s dysfunctions of a team. In tandem, we supported the CEO, management team and employee representatives to draft and seek feedback on a set of values before bringing these to life through a series of engagement sessions.
What we’re learning
Although employees can feel disconnected from and disinterested in “corporate values” after experiencing many cycles of acquisition, restructure and rebranding, the sincere act of articulating values that hold meaning and honour legacy for teams in all parts of the organisation can unlock an important sense of unity and collaboration.
